I can also say with pleasure that we all share our admiration for Susan’s consistent weekly live chat contributions to RecruitingBlogs.com, the Recruiting Roadshow and her upcoming session at RecruitFest in Toronto. It must be said, that having walked the streets of Amsterdam past midnight or dined, commiserated, and having corresponded with Susan Burns, “the person,” that my admiration is far more substantial in the compelling impact she makes as both a colleague and a dear friend. Her multi-faceted personality, conviction, and brilliance as a candid, thought-provoking, socially conscious friend and colleague are ever present. She is passionate in all things in life, and it is omnipresent when she evangelizes architecture aspects of Strategic Talent Planning, employment branding, and metrics that we as an industry excel through her contributions and it is in her valued friendship, that her gifts never cease to bring value. Q&A with Susan Burns Six Degrees: Tell us of your Home World Susan Susan: I find a nice balance between taking on challenging physical activities and challenging career endeavors. Yoga, hiking and travel are among my deepest passions outside of work and when I can bring them all together its ideal. Two of my favorite hikes included a 100-mile trek through Torres Del Paine National Park in Southern Chile and a trip to Peru that included hiking the Inca Trail to Machu Picchu. I’ve traveled to Mexico, Costa Rica and British Columbia for yoga retreats and find the week long immersions an incredible rebalancing to the stresses of life – even though the retreats often include 5 to 6 hours of physical yoga each day. Yoga is also part of my everyday life and an area of growing interest and commitment. In fact, I’m about to undertake a 200-hour, 3 week teacher training in the Berkshires this July. There are also many areas in which yoga philosophy and practice can carry over into enhancing business practices. The very act of being “present”, focusing on the mind-body connection, and building a sense of community are just a few areas that could add value to the business world. I’m planning on exploring these further through my yoga studies and practice. Six Degrees: How did you get started in talent management? Susan: When I began my career I was in general management. I managed specialty stores and then made the transition into department stores. I loved the hum and buzz of the business and, over time, as I took on assignments of increasing volume and scope the challenges of creating community within a store environment were quite enticing. In my last store manager assignment I was responsible for over $40 million in annual revenue, an employee population of over 350 and a management team of about 16. But, one thing was missing – the company invested little in development efforts and I was intellectually bored. So, I decided to take a bit of a sabbatical and go to graduate school. I actually thought I would leave retail but found I liked the interconnectedness of strategy, product and tangible results. There is something very unique about this within a retail environment and when you’re playing in high volume you can see these three come together quite quickly. After graduate school I joined Federated Department Stores (now Macy’s Inc.). At the time Federated owned Macy’s and Bloomingdale’s and generated about $15 billion in annual sales. Initially, my role was to lead the development of a centralized college recruitment and relations strategy. Federated hired about 550 college graduates each year and another 300 as summer interns. The year was 1998 and there was a lot of change occurring because of the Internet. One of the first things I had the opportunity to do was secure support to develop a website. I think there were about 6 people on the original development team and together we mapped out the strategy for what was to become Retailology.com. The timing was right and I was fortunate to have a really talented group to work with. We saw the impact and growing value of the site in a relatively short period of time, and could demonstrate to the organization the value of being online. One of the coolest things about Retailology is that it not only benefited Federated but it also became a tool to teach students about the retail industry. A couple of years later as Internet recruiting was growing quickly in popularity and the task of sourcing/hiring via the job boards was overwhelming, I had the opportunity to present Retailology as a strategic solution for hiring across Federated – which included hourly, management positions across every function, and college recruiting. We won the support of the divisions and quickly undertook the challenge of building 12 recruitment sites on the Retailology platform. The company had an autonomous culture and the structure and branding strategy at the time required individual branded sites. As a whole, the company hired about 110,000 people annually so this was a very cool opportunity. The change implications for this were huge – we would be moving from 100% paper-based processes to taking everything online. There were several key events that created tipping points along this journey and by the time I left Federated in January, 2006, the Retailology corporate strategy had generated over 38% of the company’s total hires and touched just about every functional area and position up to director/VP. Taking on a broader role also advanced my position with the company and allowed me to take on a greater scope of work that included employment initiatives, employment branding, recruitment technology – both selection and development, change management initiatives, recruiter education and development. The role became that of an internal consultant and over the 7+ years I was with Federated I had the opportunity to work with a number of very talented and committed colleagues. While it was a difficult decision to leave Federated I was at a point in my career where I wanted to take on a broader challenge. I had a hunger to experience another industry, immerse myself in a global business and take on a more holistic role in talent management. I was recruited to head up global staffing for Waggener Edstrom Worldwide (WE). WE is the second largest independent PR agency. They are the PR agency of record for Microsoft and also have growing practice areas in public affairs, healthcare, and consumer. Once again, I was fortunate to work with a very talented team of recruiters. While I only stayed with WE for about 18 months, great headway was made with advising the Board on workforce/talent planning initiatives, sourcing strategies, recruiting structure and processes, and introducing CRM technology. Do you have a mentor to whom you attribute your overall outlook on recruitment, capabilities, and/or model your career after? Susan: There wasn’t a single event or mentor but a string of events and experiences that have influenced how I think about talent management. First, my role in store management. In retail you are uniquely dependent on talent. Whether it be the product design, assortment selection by the buyer, distribution by the planner, merchandising in-store, leading a department/selling team, or the last “12 inches” between the sales associate and the customer – its talent that makes the ultimate difference. Retail is also a business environment where you can see people’s careers move quickly. Seeing a sales associate promoted to sales manager or an assistant buyer promoted to divisional merchandise manager and eventually on to roles of increasing scope and responsibility is very rewarding! Second, coming out of graduate school I heard the same thing time and time again from my classmates – getting through to anyone in recruiting/hr was incredibly frustrating - whether callbacks, email responses, or just answering their phones. Many of my classmates were looking to make a career transition and getting a recruiter to look at their past experience and future potential was insanely challenging. The same thing would happen on informational interviews – hiring managers only wanted people who had done the job. Well, there’s evidence that indicates taking people with the potential and placing them in new environments leads to more creative thinking, innovation, personal growth and……better business results. And, while I couldn’t impact thinking across every aspect of an organization I could make a difference in how job seekers felt about their experience. I’ve been fortunate to have several mentors during my career. Mostly in the earlier days but that’s when I also think its most important. As I was “growing up” in retail it was at a time when mentor relationships developed more naturally. They not only helped me to understand the business at a more strategic level but to think broadly and creatively about building partnerships and getting results. Both of them were also terrific leaders and had their own unique way of building teams and camaraderie. Two of these mentors are still my closest friends today and are still the first people I turn to for guidance. THOUGHT LEADERSHIP RECOMMENDATIONS “Susan is smart, analytical and a great client. Topic: The Truth About Hiring Recruiters …….At Least.... My Version Of The Truth: …the question is…How do you separate yourself from the sea of competition? AND for the record…there is a SEA of competition. I recently posted a contract recruiter position and within 4 days I got over 400 submittals. Ugggggh. Now I know how my clients used to feel before they met me Unfortunately, here is a look into what I saw….typos and misspellings on resumes, zero mention of accountability, inconsistent information, absent information from previous jobs, half completed resumes and 6-1 resumes were from recruiter wan-na -bees. The sad part is, some of the wan-na-bees took more time to position themselves than some of the veterans. If you are a serious player, and you want to separate your candidacy from the sea of competition I suggest you take your job search seriously, even if it is for a contract recruiter role. You may be asking yourself, what does she mean take it seriously? First of all, to me seriously means…..take your time; who you are being in your job search IS a reflection of who you will be on the job. First and foremost, Read the ad or job posting in full. If asked, answer the questions concisely and accurately, in recruiting; time is money, get to the point. If there are instructions to follow, this is not the time to demonstrate what a rogue you are, these days recruiting has lots of processes and the bigger the company the more risk involved, if you cannot follow the application instructions, you are sending a message that you can’t assimilate to their ways of doing things. On the other hand if you follow the instructions verbatim and don’t do anything above and beyond, like using some creativity in your communication or application you may be sending a message that you give just what is asked and nothing more. If you are applying to me, look me up, find me on google, face book, linked in, talk to me in my language; don’t address me by Dear Sirs when my name is Margaret. When I get resumes like that I can them immediately, first of all I have never met a dude named Margaret and second of all it tells me you don’t care. After all, typically a person hiring a recruiter is someone who has done the job before, and done it well, so they are expecting you to blow them away with knowledge, pizzazz, terminology, technology, etc. If you are applying with me and I am a recruiter and we both share a common recruiter language and use the same type of vernacular, I expect you to use that to your advantage. Recruiting is a form of sales..show you know that by positioning yourself in the right manner. Seriously also means doing your homework. Find out what company you are applying with, go to your browser and type in www.whotheheckamiapplyingfor.com and look at who is requesting your services and tailor your application and response to the buyer. Job searching is a sales process; YOU are SELLING me on WHY I should INVEST in YOU. That takes positioning, discernment, listening, questioning/probing and salesmanship. Remember, who you are being in your own search process IS indicative of how you will conduct your searches for your new client, or if you are a rookie, who you are being in your job search is an indicator of how you will function in this role for others….seems easy enough to understand, however sometimes when we are too close to something we catch a case of running on automatic, or worse, a case of entitlement and we forget the game we are playing. We also forget that in THIS game, it is always about winning. Winning the game means working. Losing the game means keep looking, or keep on trucking to the next gig, until that gig runs out. A real recruiter in 2008 lists accomplishments, numbers of jobs filled, time to fill measurements submittals or interviews to hire. Great recruiters know their retention rates and their percentage of good hires. In 3rd party recruiting, a real recruiter knows their billings, per month, per quarter, if not per week. They also know their send out to placement ratio and their job order to fill ratio. In Staffing a solid recruiter knows their fill ratios and their (fall off ratio)misery index. The name of THIS game is numbers, the numbers tell the story. No numbers always means NO results and no results are simply put ….zeros and zeros indicate a performance issue....and anything else is JUST a STORY. As with every profession, people are evaluated by their performance; our performance in this industry is about quality of hires within a given time frame. There are a few other important metrics yet none as important as, did this person fill the jobs with good people and did the hiring manager/new employee get served within an acceptable time frame. Another element of taking your search seriously is the level of effort you have put forth in personal /job/competency development. What have you done to increase your awareness of the marketplace? What have you done to improve and expand your capacity to identify passive talent? If your biggest claim to fame is running an ad on Career Builder, scanning the resume and forwarding it to your client, you are in a bit of a pickle. While that might work, sometimes; that is nothing to be all that proud of, unless you are spending a significant amount of time screening, assessing, and evaluating that talent, with considerably more tools than your gut instinct. Also, consider if that IS your claim to fame, charging 30% or $100.00 per hour for that will soon become a distant memory; frankly companies have more than 25 different alternatives to find candidates THAT way. Also, to add a little more rub to the wound….that is not really considered recruiting in my book, sourcing resumes, is sourcing resumes and whether I like it, believe in it or not, I CAN get that done through the Philippines for $2100.00 per search through Velocity resources, or $2500 per month through PSG. When more and more companies realize that there are alternatives, the easy way will become someone else’s cheaper way. On the other hand, if you know how to and enjoy (well forget about like, you need to be good at it, if not great) sourcing passive talent through using social networks and internet mining tools, like broadlook or jigsaw then that is something to brag about, and I recommend you brag loud and clear. Include your percentages of hires using passive candidate streams and social networks. If you are a farmer of people and you use your personal and business community to continually generate passive candidate flow and you have your very own ‘affinity network’ then brag about that as well. If you have a list, a data base of candidates, live and usable candidates, hell that is something to brag about, you come armed and prepared to generate maximum results in a minimal amount of time. Taking your job search and your career seriously means continually upping your level of service offering and depth of service. As I have mentioned if your thing is sourcing, do it fabulously. Invest in your own development, learn the systems, learn the technology and apply it. After all, you buy clothing, fine wine, jewelry, so go buy a new way to source candidates, sign up for that $500.00 training, and then learn everything you can and apply it the second you get out of training, then brag about the results you produced. Tell the world. If your bag is full life cycle recruiting, take that seriously and learn about the new wave of candidate selection tools that are being adopted into many company’s hiring processes. At the On-Rec conference a group of English business folks told me that 85% of all companies in their countries use behavioral interviewing, as well as competency and personality assessments to validate their hiring choices and create new employee development programs. I do not think the US is there yet, and due to the financial and business strategy consequences of poor hiring practices, I believe many more are on that path. An excellent way to differentiate you from the sea of recruiters looking for work is to capitalize on ANY training you have taken and applied successfully. Leverage that through personal career positioning. Lastly, no matter what your age, unless you create a cure for some major problem and land a plentiful sum of millions, you and I are probably going to be working for a living, if we like this type of work, we all need to be getting better all the time. We all need to be deepening our capacity and competency level to do more and better in less time, it is the way people do business. A good or bad example of doing more for less is this ‘bounty’ jobs types of site. It is a place where companies name the price for the candidate, and recruiters…out bid each other to get the work/placement. If that is not the industries response to our industry commoditizing ourselves and our service, than I am from another planet. The reality of being in the recruiting job market in 2008 is…. if you are not getting better, you ought to think about getting out, because before you know it you will be replaced by someone who is a lot more willing to do the same job for a lot, and I mean a lot less. If you like the business, live like you will be engaging in a job search and stay ahead of the curve. Topic: Meet Susan (Kang) Nam, As Rare as a Pink Olive: ing and recruiting industry via utilizing social media, focused on exploring various industries. She is currently working for her sister's boutique, Pink Olive Inc. She is currently serving as a member of board of directors - a VP role at Harvard Club of Andover Inc. She is also actively participating in both on/off sites committees (i.e. Binghamton Planning Committee among other fundraising charity organizations) Previously, Susan held recruiting role at Harvard University. She holds a BA in Psychology from the State University of New York at Binghamton, and further explored and pursued graduate studies at University of Rhode Island (for Ph.D. program in Clinical Psychology), Columbia University - Teacher's college, Brown University extension programs, Harvard University - Harvard Graduate School of Education master of education courses, Harvard business courses and programs affiliates via extension. Both her senior thesis and masters thesis studies were in the areas of behavioral medicine and leadership. In the future, she hopes to extend herself in Asia (specifically in Korea and Japan) and to further promote open talent development outreach through utilizing various social media platforms along with emphasis on building positive personal/professional brand in corporate organizations. Q&A with Susan (Kang) Nam Six Degrees: Tell us of your home world. Susan: We reside in north of Boston for the past 10 years. My husband KJ (Kyung Jun Nam) is a design engineer and most of his extended family resides in South Korea and majority of his family members are educators. We have a very active social life as we love to spend our summers in either Cape (deep fishing) or Florida (of course, Walt Disney world ventures) and during winter months at Killington Vermont and various locations in NH to ski. Our family life revolves around many travels to NJ and NYC as my extended family resides there. My second sister Jenna's passion is in missionary outreach via Arab world missions and she has recently come back from a long extended trip from countries in Europe and Morocco lending her efforts to spread the word of gospel. My youngest sister Grace is the owner of 2 boutiques "Pink Olive boutique" in east village, NYC & Park Slope Brooklyn. We value each other greatly ~ and yes.. we do have our "moments" :) but love each other with all our hearts. As for Education ~ all of us sisters attended colleges for our undergraduate education in NY (me - SUNY at Binghamton, Jenna - NYU, Grace - Cornell) and we are quite different in so many ways and yet the same despite our various talents and interests. Prior to living & studying in the east coast, we grew up residing in Seoul Korea, Hawaii, Las Vegas, Northern California (San Jose & Cupertino). As the eldest daughter in the family my priority for anything in life goes out to being there for my family - both immediate and extended - as I strongly feel responsible to make sure all of their needs are met in a timely manner. My parents are consistently my primary role models as they continue to live to their fullest despite their recent health scare / obstacles. They continue to impact and shape my life. My dad, graduated from Seoul National University with a degree in Engineering, former mechanical engineer, entrepreneur and sales executive traveled worldwide prior to his retirement. My mom, graduated from Ewha Womans University with a degree in Korean literature, a stay home mom for us 3 girls and recently finished her Ph.D. in Theology and now an associate pastor at Flushing, Queens NY. My other extended family resides in Korea, Japan, Germany, Hong Kong and various states across the US. My background is somewhat unique as I continue to seek out my heritage and aspire to learn new information about my family. We value and honor family, faith, education, personal relationships and community. I talk about Education and Faith quite a bit because we value it probably more than anything else. Our daughter Katie is 7 years old and we hope to continue her languages in Korean & French. and yes.. we do have pets (our daughter's fish family - Aqua plus, Raymond, Gabriella and Hello Kitty) ;) My passion lies in classical piano as I have been playing this instrument since age 4. My other interests are providing nonprofit organizations with their fundraising efforts (in education, charity, esp. for missionaries and cancer research - esp in colon, prostate and breast cancer). I do admire creative people.. especially designers, entrepreneurs, and passionate individuals who work hard every single day to balance their lives. Currently volunteering via various club positions via my Alma maters and other non-profit networking organizations. I admire edgy, passionate, idealistic professionals who work hard to achieve their dreams. Lastly, I do have other various interests in so many however one I can say for sure ~ I aspire to race cars one day (not sure what my parents would say about this ;) Six Degrees: How many years have you been a recruiter? Susan: I am a newbie and continue to learn and exploring the industry as of this summer/fall of 2008. My last full time recruiting related position was 7 years ago. Six Degrees: How did you get started as a recruiter? Susan: I started out in the Harvard Central HR recruiting team at Harvard Employment office 7 years ago. I was working as a technical editing staff support for the Harvard Economics Department at the time after I left NYC (with Morgan Stanley Dean Witter, Institutional Consulting Group at the World Trade Center). I met the Director of HR via taking her HR course at Harvard and soon after the position became available so I applied for the position and honored to join the team. The Central recruiting team's duties included consulting with rest of the Harvard University recruiting community providing recruiting related information. My niche was in internet recruiting where I dealt with vendors, consulted with advertising executives, and Harvard recruiters to provide cost-effective recruiting strategies for Harvard schools. I was able to write up a grant proposal to cater to their requests, comments to provide additional funds prior to leaving the University to raise my child. I was also very excited about contributing to the diversity outreach by working along with TEAM Harvard organizations (i.e. NAAAP). In the past 7 years, I did have the opportunity to explore few options however I have not had the opportunity to seek out my interest in recruiting as a career until summer of 2008 for various personal/family reasons. Six Degrees: What single event had the most impact on your sourcing/recruiting career? Susan: I would have to say when I first met the recruiter at Morgan Stanley Dean Witter. His positive & proactive attitude inspired me greatly and it helped me to refocus and started to explore the "idea" of recruiting full time - back in '98. Six Degrees: Do you have a mentor to whom you attribute your overall outlook on recruitment, capabilities, and/or model your career after? Susan: Yes so far I would have to say my role model has been Polly Price, previously Chief HR Officer at Harvard University. I first connected with her after reading a Harvard Gazette article on Diversity at Harvard. I was quite taken away with her approaches, her immediate attention to personal connection and integrity. I aspire her not for her accomplishments only but her character is remarkable and I truly honor what she has to say (both personally and professionally). I seek out for other mentors as I continue to explore the recruiting industry. Denyse Diem so I had asked before so being so ruding interrupted...what entities yield the best jobs for you - recruiters? Hr depts? Maureen So THAT'S why my head isn't in it. I could tell some real horror stories... Maureen Me neither... Maureen I sold small businesses for 22 yrs - you think it's hard to make a placement? Try selling a busines to someone nobody will hire - that's WHO buys small businesses many times! Maureen No I only do phone banks when I have a need to penetrate a company for specific names...I don't data mine any longer though when I first started sourcing I spent many nights doing just that because I did not know what I was doing - it was a terrific learning ground for me... Denyse Diem so do you just data mine even if you don't have an immediate need for a name - during the holidays I mean? Maureen I don't want to have to develop relationships with people - the warm and fuzzy thing - I just want in and out - I enjoy the sense of completion a job started and finished in a few days gives me - placing requires months and months sometimes of sitting on pins and needles - who needs that? Maureen The thing they don't get is that I DON'T WANT TO DO PLACEMENTS. Maureen I have never placed anyone. I get criticized occasionally for not doing so - people tell me I could make so much more money doing placements... Denyse Diem so you never try to place people? Just the names? Can I get an idea of how lucrative this can get as opposed to placing someone with a commission - actually, that may be a topic of discussion at some point Maureen Holidays and holiday weeks = Very valuable time! Maureen I always use holiday time to my advantage - holidays are great -for instance, many people go on vacation in a week that holds a holiday - and some of these will leave VoiceMail messages with valuable information on them when they combine one day of holiday with two weekends and four more days in the week to be away for a total of NINE DAYS with using up only FOUR vacation days! See how that works? So while they're away for those nine days they leave valuable info on their VoiceMails..."I'm on vacation - in my absence call..."
